{"id":23420,"date":"2015-10-23T00:00:00","date_gmt":"2015-10-23T04:00:00","guid":{"rendered":"http:\/\/ceric.org\/2015\/10\/employability-skills-assessment-tool-esat-connecting-people-to-work\/"},"modified":"2018-06-25T10:00:45","modified_gmt":"2018-06-25T14:00:45","slug":"employability-skills-assessment-tool-esat-connecting-people-to-work","status":"publish","type":"post","link":"https:\/\/ceric.ca\/fr\/2015\/10\/employability-skills-assessment-tool-esat-connecting-people-to-work\/","title":{"rendered":"Syst\u00e8me d\u2019\u00e9valuation des aptitudes en employabilit\u00e9 (ESAT) : Faire le lien entre les personnes et les emplois"},"content":{"rendered":"<p><em>Par Paul\u00a0Brinkhurst<\/em><\/p>\n<h6 style=\"text-align: center;\">L\u2019ESAT a \u00e9t\u00e9 con\u00e7u pour soutenir l\u2019int\u00e9gration du d\u00e9veloppement des comp\u00e9tences non techniques dans les programmes de formation, de mani\u00e8re \u00e0 ce qu\u2019elles aient autant, sinon plus d\u2019importance que l\u2019alphab\u00e9tisation ou les comp\u00e9tences techniques<\/h6>\n<p><!--more--><\/p>\n<p>La r\u00e9solution de la p\u00e9nurie imminente de main\u00add\u2019\u0153uvre \u00e0 laquelle seront confront\u00e9s les Canadiens n\u00e9cessitera diverses strat\u00e9gies, notamment une immigration accrue, le maintien en emploi des travailleurs plus \u00e2g\u00e9s et la mobilisation de groupes qui sont g\u00e9n\u00e9ralement sous\u00adrepr\u00e9sent\u00e9s dans la main\u00add\u2019\u0153uvre. Ces groupes comprennent les personnes qui ont de la difficult\u00e9 \u00e0 trouver un emploi en partie en raison d\u2019un manque de comp\u00e9tences g\u00e9n\u00e9rales, comme la confiance en soi, la responsabilisation et la pr\u00e9sentation personnelle. Partout en Am\u00e9rique du Nord, des employeurs signalent qu\u2019un grand nombre de nouveaux employ\u00e9s ne poss\u00e8dent pas ces comp\u00e9tences essentielles. En g\u00e9n\u00e9ral, les employeurs disent qu\u2019ils pr\u00e9f\u00e9reraient engager des gens ayant de bonnes comp\u00e9tences non techniques et investir dans le perfectionnement des comp\u00e9tences techniques plut\u00f4t que le contraire.<\/p>\n<p>Il peut \u00eatre ardu pour les intervenants en perfectionnement professionnel de r\u00e9gler des probl\u00e8mes associ\u00e9s aux comp\u00e9tences non techniques. Il peut \u00eatre particuli\u00e8rement d\u00e9licat et difficile d\u2019aider les gens \u00e0 modifier leur comportement, surtout lorsque des commentaires sinc\u00e8res peuvent susciter une vive r\u00e9action. Toutefois, selon mon exp\u00e9rience, ce dont les clients ont le plus besoin pour r\u00e9ussir dans le monde du travail est d\u2019entendre des commentaires sinc\u00e8res sur des sujets tr\u00e8s personnels. La pyramide des comp\u00e9tences (figure\u00a01) illustre le principe selon lequel les aptitudes en employabilit\u00e9 (ou comp\u00e9tences non techniques) sont le fondement sur lequel reposent les autres comp\u00e9tences \u2013 n<a href=\"http:\/\/ceric.org\/wp-content\/uploads\/2018\/05\/Figure-1-pyramid.png\" target=\"_blank\" rel=\"noopener\"><img fetchpriority=\"high\" decoding=\"async\" class=\"alignleft wp-image-43520 size-medium\" src=\"http:\/\/contactpoint.ca\/wp-content\/uploads\/2015\/10\/Figure-1-pyramid-300x274.png\" alt=\"Careering_Brinkhurst _Figure 1- pyramid\" width=\"300\" height=\"274\" \/><\/a>e pas en tenir compte, c\u2019est ignorer la cause la plus courante de l\u2019\u00e9chec d\u2019une personne \u00e0 s\u2019int\u00e9grer au milieu du travail.<\/p>\n<p>Conscient de cette r\u00e9alit\u00e9, l\u2019organisme Futureworx de Truro, en Nouvelle\u00ad\u00c9cosse, a cr\u00e9\u00e9 un outil qui vise \u00e0 soutenir le d\u00e9veloppement des neuf comp\u00e9tences non techniques essentielles. Ces comp\u00e9tences ont \u00e9t\u00e9 choisies en se fondant sur plus de 30\u00a0ans de travail aupr\u00e8s de clients et d\u2019employeurs. Gr\u00e2ce au soutien financier de la Counselling Foundation of Canada et du R\u00e9seau pour le d\u00e9veloppement de l\u2019alphab\u00e9tisme et des comp\u00e9tences (RESDAC), Futureworx a num\u00e9ris\u00e9 l\u2019outil et l\u2019a fait traduire en fran\u00e7ais. Le r\u00e9sultat de ce travail est l\u2019ESAT, un outil infonuagique \u00a0maintenant utilis\u00e9 avec beaucoup de succ\u00e8s dans tous les programmes de Futureworx ainsi que par diverses organisations en Nouvelle-\u00c9cosse, en Alberta, au Manitoba, en Saskatchewan et en Ontario.<\/p>\n<p>L\u2019ESAT a \u00e9t\u00e9 con\u00e7u pour soutenir l\u2019int\u00e9gration du d\u00e9veloppement des comp\u00e9tences non techniques dans les programmes de formation, de mani\u00e8re \u00e0 ce qu\u2019elles aient autant, sinon plus d\u2019importance que l\u2019alphab\u00e9tisation ou les comp\u00e9tences techniques Il est n\u00e9cessaire de leur accorder une telle importance pour que les gens surmontent les nombreux obstacles \u00e0 l\u2019emploi qui limitent leur r\u00e9ussite, souvent depuis des ann\u00e9es. L\u2019outil constitue un moyen respectueux ax\u00e9 positivement sur le soutien des personnes en ce qui a trait \u00e0 leur comportement individuel. Consid\u00e9r\u00e9 comme partie int\u00e9grante de la formation, il permet aux apprenants d\u2019acqu\u00e9rir une meilleure connaissance d\u2019eux\u00adm\u00eames et un ensemble de comp\u00e9tences en gestion personnelle pleinement harmonis\u00e9es aux besoins des employeurs. Ces comp\u00e9tences comprennent la motivation, l\u2019attitude, la responsabilisation, la gestion du temps, la gestion du stress, la pr\u00e9sentation, le travail en \u00e9quipe, l\u2019adaptabilit\u00e9 et la confiance en soi, mais l\u2019ESAT peut aussi \u00eatre programm\u00e9 pour tenir compte de 12\u00a0comp\u00e9tences d\u00e9finies pour un groupe ou un secteur en particulier.<\/p>\n<p>L\u2019ESAT fournit d\u2019abord un cadre commun de d\u00e9finitions et d\u2019exemples de comportements aux fins des discussions et traite des questions de comportement qui peuvent \u00eatre soulev\u00e9es pendant la formation. L\u2019outil est ax\u00e9 sur les comportements visibl<a href=\"http:\/\/ceric.org\/wp-content\/uploads\/2018\/05\/Figure-2-radar-plot.png\"><img decoding=\"async\" class=\"wp-image-43521 size-medium alignleft\" src=\"http:\/\/contactpoint.ca\/wp-content\/uploads\/2015\/10\/Figure-2-radar-plot-300x257.png\" alt=\"Careering_Brinkhurst_Figure 2 - radar plot\" width=\"300\" height=\"257\" \/><\/a>es ou audibles \u2013 ceux auxquels les employeurs portent attention. Dans le cadre du programme de formation men\u00e9 dans un environnement s\u00e9curitaire ax\u00e9 sur l\u2019emploi, les interactions des apprenants avec leurs superviseurs, leurs instructeurs et leurs pairs sont observ\u00e9es, et leurs mod\u00e8les de comportement et les seuils de d\u00e9clenchement de ces comportements sont \u00e9tablis. L\u2019ESAT sert ensuite de base \u00e0 une discussion sur les comportements entre un gestionnaire de cas et l\u2019apprenant, en comparant l\u2019auto\u00e9valuation de ce dernier \u00e0 l\u2019\u00e9valuation consensuelle faite par le personnel, pr\u00e9sent\u00e9es sous la forme d\u2019un trac\u00e9 radar (figure\u00a02). Le trac\u00e9 souligne les forces et les points \u00e0 am\u00e9liorer des points de vue du personnel et de l\u2019apprenant et, surtout, r\u00e9v\u00e8le les diff\u00e9rences de perception qui entra\u00eenent si souvent des relations employeur-employ\u00e9 difficiles.<\/p>\n<p>Dans l\u2019exemple montr\u00e9, des \u00e9carts de perception existent nettement relativement \u00e0 la gestion du stress, \u00e0 l\u2019attitude, \u00e0 la pr\u00e9sentation et \u00e0 la gestion du temps, et certains de ces \u00e9carts peuvent \u00eatre li\u00e9s \u00e0 des probl\u00e8mes sous\u00adjacents. Le r\u00f4le du gestionnaire de cas est d\u2019aider l\u2019apprenant \u00e0 explorer ces questions et \u00e0 d\u00e9terminer les autres comportements qu\u2019il pourrait essayer d\u2019adopter dans l\u2019environnement s\u00e9curitaire du programme de formation. Le suivi des progr\u00e8s est effectu\u00e9 par l\u2019ESAT \u00e0 l\u2019aide d\u2019un trac\u00e9 de la \u00ab\u00a0distance parcourue\u00a0\u00bb (figure\u00a03).<\/p>\n<p>L\u2019ESAT est un outil ax\u00e9 sur le travail d\u2019\u00e9quipe qui, au fil du temps, favorise l\u2019\u00e9change de renseignements et de commentaires pertinents entre les personnes qui soutiennent un apprenant dans son int\u00e9gration au milieu du travail. Il fournit \u00e0 l\u2019\u00e9quipe une indication de l\u2019\u00e9tat de pr\u00e9paration de la personne en vue du travail ou d\u2019une autre formation, et peut aussi \u00eatre utilis\u00e9 pendant des expositions au travail dans le but de surveiller les progr\u00e8s. Des applications pour les employ\u00e9s en poste sont aussi \u00e0 l\u2019\u00e9tude.<a href=\"http:\/\/ceric.org\/wp-content\/uploads\/2018\/05\/Figure-3-distance-travelled.png\" target=\"_blank\" rel=\"noopener\"><img decoding=\"async\" class=\"alignright wp-image-43522 size-medium\" src=\"http:\/\/contactpoint.ca\/wp-content\/uploads\/2015\/10\/Figure-3-distance-travelled-300x179.png\" alt=\"Careering_Brinkhurst_Figure 3- distance travelled\" width=\"300\" height=\"179\" \/><\/a><\/p>\n<p>Aux intervenants en perfectionnement professionnel, l\u2019ESAT offre un moyen de recueillir les donn\u00e9es provenant d\u2019un groupe de professionnels qui travaillent avec un client de mani\u00e8re coh\u00e9rente et significative. En consid\u00e9rant les comp\u00e9tences non techniques comme une partie int\u00e9grante d\u2019un programme de formation, et gr\u00e2ce \u00e0 des r\u00e9sultats clairs, \u00e0 une m\u00e9thode d\u2019\u00e9valuation efficace et aux services de soutien de l\u2019ESAT, les programmes de formation peuvent avoir un effet important sur la vie des apprenants. Pour maximiser cet effet, il est n\u00e9cessaire que les intervenants utilisent l\u2019outil et qu\u2019ils tiennentcompte des principes sous\u00adjacents, y compris l\u2019importance de placer le d\u00e9veloppement des comp\u00e9tences non techniques au c\u0153ur de leur pratique. Pour ce faire, il faut apprendre des mani\u00e8res appropri\u00e9es de donner des commentaires et offrir un mentorat portant sur les comp\u00e9tences non techniques, afin que les intervenants se sentent \u00e0 l\u2019aise d\u2019aborder des sujets tr\u00e8s personnels avec leurs clients.<\/p>\n<p>&nbsp;<\/p>\n<p><em>Titulaire d\u2019une ma\u00eetrise \u00e8s sciences<\/em>\u00a0<em>et d\u2019un baccalaur\u00e9at en \u00e9ducation<\/em><em>,<\/em><strong><em>Paul\u00a0Brinkhurst<\/em><\/strong><em>\u00a0est d\u00e9veloppeur en innovations et coordonnateur de l\u2019ESAT<\/em>\u00a0<em>\u00e0 Futureworx, une organisation \u00e9tablie \u00e0 Truro, en Nouvelle\u00ad\u00c9cosse.
